Percepciones de las personas con discapacidad sobre el proceso de inclusión laboral en organizaciones en Perú

Abstract

El estudio cualitativo buscó analizar las percepciones de las personas con discapacidad (PCD) que hayan laborado o laboran en organizaciones con sede en Perú acerca del proceso de inclusión laboral así como identificar las condiciones favorables. Se aplicó el método fenomenológico y como técnica de recolección de datos se realizaron entrevistas semiestructuradas a personas de ambos sexos, mayores de 18 años y con discapacidad auditiva, visual, motora e intelectual. Se analizó la información a través de la estrategias de análisis temático reflexivo, que generó 4 categorías: ajustes razonables, accesibilidad, abordaje del líder y disposición del entorno social. Se encontró que cuando los ajustes estaban alineados a las necesidades de las PCD, les brindaban autonomía; de lo contrario, limitaban su desempeño o se obligaban a implementarlos por su cuenta; los elementos del entorno podrían favorecer o entorpecer su accesibilidad, determinando su participación en el mercado laboral y desarrollo profesional; las conductas de apoyo y empatía del líder reducirían el estrés de las PCD, pero la humillación y el maltrato producirían inseguridad y temor; y aún persisten los sesgos y prejuicios, por lo que las PCD generarían estrategias para demostrar sus habilidades o incluso, ocultar su discapacidad.

The qualitative study sought to analyze the perceptions of people with disabilities (PWD) who have worked or work in organizations located in Peru about the labor inclusion process and to identify favorable conditions. The phenomenological method was applied, and semi-structured interviews were conducted with people of both sexes, over 18 years of age and with hearing, visual, motor and intellectual disabilities. The information was analyzed through the reflective thematic analysis strategies, which generated 4 categories: reasonable accommodation, accessibility, approach of the leader and disposition of the social environment. It was found that when accommodations were aligned with the needs of PWD, they provided them with autonomy; otherwise, they limited their performance or forced them to implement them on their own; the elements of the environment could favor or hinder their accessibility, determining their participation in the labor market and professional development; the supportive and empathetic behaviors of the leader would reduce the stress of the PWD, but humiliation and mistreatment would produce insecurity and fear; and biases and prejudices still persist, so that the PWD would generate strategies to demonstrate their abilities or even hide their disability.
